The ERG Journey Map
Stage 2: Grounded & Growing
You’ve found your rhythm—but now the question is how to make it really count. You’re engaging your members in meaningful ways and gaining support from leadership, but you wonder if you’re reaching beyond your core audience—or making a broader impact. You know the work matters—you’re just not entirely sure how to show it or scale it without burning out your team.
What’s Working
- You’ve built something your members rely on—and trust. There’s consistency in how you show up, and people recognize your group’s presence—even if they’re not involved directly.
- Your program offers a real sense of belonging—for some, it may be the only place they feel truly seen at work.
- Leaders have found ways to lean in. Some are stepping into executive sponsor roles, while others are offering support in less formal ways.
- You’re creating real opportunities for growth—through skills-building, mentorship, or access to new ideas and technologies via subject matter experts.
- Your group has started to contribute to broader company goals—whether through brand visibility, cultural insight, or alignment with DEI initiatives.
- You’ve started building consistent ways to track your budget (you’re not Grounded & Growing without one), engagement, and impact—laying the groundwork for deeper insight and greater influence.
Common Challenges
- Burnout is a real risk. You’ve built something consistent and meaningful, but it’s still powered by a small group of deeply committed people. When that responsibility falls on too few shoulders for too long, the work begins to shift from feeling meaningful toward feeling depleting.
- You know the work matters, but it’s difficult to show how. It’s hard to know which data points are the right ones, and translating your efforts so that they resonate with senior leadership can feel like a full-time job in itself.
- You have leadership support, but it’s not always strategic. Sponsors may be present, but you’re still figuring out how to engage them in ways that truly move your work forward.
- You’re putting real effort into strong events and programming, but turnout is uneven. It’s hard to know if the energy you’re investing is reaching beyond your core group.
- ERG leaders aren’t often included as thought partners, and strategic guidance doesn’t always come in time. Without clear priorities—or a line of sight to broader strategy—it can be frustrating to know how to plan, what to prioritize, or where to focus your energy.
- The group is growing, but your leadership bench may not be. It can be hard to build up new leaders while keeping everything running—especially when training and mentoring someone takes time you barely have, on top of your day job.
Questions to Explore with Your Team
- Who’s consistently engaging with our programs—and who isn’t? What trends do we notice across teams, locations, or identities? Are we making any intentional adjustments to reach those we’re missing? Why or why not?
- What metrics are we using to show the value of our work this quarter? If we had to choose just one data point to share with a senior leader that aligns with broader company goals, what would it be? Is that metric trending in the right direction?
- What themes or patterns have we seen in critical or constructive feedback from our last few events or programs? Have we made any changes based on that input, and if not, what’s getting in the way?
- What systems do we have in place for leadership transitions? If someone stepped down tomorrow, would we have the right people, process, and support to keep moving forward?
- In what ways are we partnering with other ERGs or business units? Does that collaboration feel aligned and structured, or reactive and rushed?
- What’s quietly draining our energy right now—even if the impact isn’t obvious yet?
Every stage brings different opportunities and different questions. If you’re ready to go further, I’d love to help you figure out what comes next.
